Impact of AI-Based HR Systems on Employee Engagement in Remote IT Workplaces

Abstract
The widespread adoption of Artificial Intelligence (AI) in Human Resource (HR) management has fundamentally altered how organizations attract, develop, retain, and engage their workforce—particularly in remote IT environments accelerated by post-pandemic realities. This study examines the multi-dimensional impact of AI-based HR systems on employee engagement across remote IT workplaces in India and Southeast Asia. Drawing on a mixed-methods approach comprising a quantitative survey of 624 IT professionals across 18 organizations and qualitative interviews with 32 HR leaders, the research assesses six engagement dimensions: cognitive, emotional, behavioral, social, motivational, and well-being-oriented outcomes.
Findings reveal that organizations deploying integrated AI-HR systems report a statistically significant 34.7% improvement in overall employee engagement scores (p < .001), with the strongest effects observed in personalized learning delivery (+41.2%), real-time recognition platforms (+38.6%), and intelligent workload balancing (+33.4%). Conversely, algorithmic performance surveillance registered the highest negative moderating effect (β = −0.31), underscoring the critical role of transparent AI governance in sustaining trust. A conceptual framework—the AI-Engagement Integration Model (AEIM)—is proposed, validated through Structural Equation Modeling (SEM), and implications for HR policy, system design, and ethical AI deployment are discussed
